plan your org, be very clear on what skills and roles team needs to grow in next 3-5 years, fill that with right person on right seat. raise team bar, bring up every engineer every sprint. continuously check processes and prune/replace in-effective mechanisms with better ones - the ones that increase engineers heads down time.
